But with the economy on the mend, some health care professionals inevitably will abflug to look for greener pastures.Thats why executives and managers at hospitals and other health care providers are renewing their efforts to retain those hard-to-replace specialists in whom theyve invested substantial resources. How high a priority should zurckhalten be? I dont think theres anything more important that I do than be chief retention officer, says Richard Ford, director of respiratory services at the University of California San Diego Medical Center.Hospitals across the country are pushing policies, programs and organizational cultures that make their wards and labs the place their workers want to stay. Heres a sampling of their approaches.Scheduling for FlexibilityAlthough patient care must come first in the scheduling of shifts for specialist clinicians, hospitals cant afford to ignore the preferences of their workers. And those preferences vary, among individuals and across generations.Flexible scheduling seeks to accommodate the labor and leisure lives of workers the concept rolls easily off the tongue, but its no simple feat. In addition to covering the complex 24/7 needs of patients, a flexible scheduling program must also be clearly defined, systematic, fair and transparent if it is to earn the confidence and loyalty of workers.Even the broad architecture of shift scheduling can help retain value specialists or drive them away. Twelve-hour shifts are popular with younger critical-care nurses who like having as many days off as working days, says Pam Shellner, a clinical nurse specialist at the American Association of Cri tical-Care Nurses. But some nurses want to go back to 8-hour shifts because they believe a 5-day week enables them to provide better continuity of care, she adds. So the choice of scheduling paradigm may depend in part on the retention priorities of the institution and its employees.Education for GrowthIn their career choice, health care specialists implicitly convey to their employers that education is particularly important to them. And many seek to advance their training through their careers.The average lab technologist is over 50, says Irina Lutinger, senior administrative director of clinical laboratories at NYU Langone Medical Center. We encourage them to put off retirement by earning the ASCP certification, which gets them an extra $2,000 salary increase.Generous tuition benefits are another strong retention incentive. We offer 100 percent tuition reimbursement for big specialties in nursing, says Dayla Randolph, a human resources consultant with Advocate South Suburban Hosp ital in Hazel Crest, Illinois.Many clinicians want to take the initiative to keep up with advances in their specialties. For them, access at work or from home to medical databases and research literature is a real draw. In-house education initiatives such as teleconferences, speaker series and learn-at-lunch programs are also popular.Career Development for AdvancementMost specialists want to do more than just move patients through the health system they seek to follow a career arc. Thats why at NYU Langone Medical Center, we give opportunities to internal candidates to advance to the next level, to lead technologist, supervisor or manager, says Lutinger.For highly trained specialists who are not physicians, opportunities to use their own finely-tuned medical judgment can be an important retention tool. Weve implemented programs that enable respiratory therapists to have some say-so in patient care, rather than having physicians make every decision, says Ford.The neatest trick of all may be to keep health care workers happy in their current roles, while mixing in a little variety. We have four levels of nurse-clinician to encourage our nurses to remain at bedside as they advance, says Randolph. At the higher levels, nurses take on research projects or become preceptors, for example.Technology to Ease the BurdenHealth care information systems can be so frustrating and counterproductive that some health care workers, especially those who are nearing retirement, may actually quit rather than learn to jump through a new set of technological hoops.But technology, carefully crafted with clinicians in mind, can also bind workers to their hospitals. ur clients specialist surgeons often work at multiple institutions, says Paul Brient, CEO of PatientKeeper, which makes patient information and workflow software for physicians. The software gets doctors out of the hospital faster, and with a BlackBerry or iPhone they have everything they need on patients, wherever they go. Indeed, much health care technologyhelps to lighten clinicians daily burden. We bring in as much automation as possible, to improve efficiency, says Lutinger, the NYU lab director. Workers like to reduce their manual tasks, and its also better for patients.Recognition and Support for Employee SatisfactionEmployee recognition is easy to write off as an HR gimmick, but specialist clinicians do appreciate genuine expressions of gratitude for their professional excellence. Ford puts plainly the importance he assigns these expressions We expect our leaders to recognize their staff and we check that they do.The clarity of the recognition is often more important than the magnitude of the reward, which might be an inexpensive gift card. But that doesn’t mean that your application materials and interview answers should be stripped of all personality. Sharing fun facts about yourself distinguishes you from the crowd, and can make you a stronger, more appealing candidate. The Value of Fun Facts in Your Job Search Say you perform as a stand-up comedian on weekends -  sharing that detail lets employers know you’re quick-witted and comfortable in front of a crowd. That’s a useful skill for any job that requires public speaking. Even a hobby of building model trains on the weekend can showcase patience for details. Fun facts are a path to sharing relevant abilities and transferable skills. Mentioning them also helps transition interviews from a question-and-answer format to something a bit more conversational. Fun facts can give employers a sense of your full self (beyond your in-office persona). Direct managers and co-workers are often particularly eager to get a sense of what candidates are like both in the cubicle and also at client dinners, late nights at the office, or early morning coffee runs. If you include marathoner on your resume, but havent done one, or run in decades, it could lead to an awkward moment in your interview.Be Interesting: It’s fine to share typical hobbies and interests - cooking, reading, yoga, watching movies - but of course, it’s wonderful to put things that are a bit unexpected. Whatever your interest, be prepared to talk about it in an engaging way.Be Relevant: Always, always, do your best to relate fun facts back to the job at hand. Sharing hobbies can be a great way to show off transferrable skills -  if you are part of a local hockey team, you’re likely a strong team player, for instance. Where to Share Fun Facts on Your Resume Your resume may be one of the very easiest places to share fun facts: You can add a section called “Hobbies and Interests” and include them there. Experts often recommend removing this section if you’re tight on space - that’s certainly reasonable advice, but including it offers interviewers an opportunity to connect on something a bit more personal than people you know in common through universities or previous jobs. In this section, you can include volunteer experience and extracurriculars, as well as general hobbies and interests. Where to Add Fun Facts to Your Cover Letter Tread carefully here: Unlike a resume, there is no set section for sharing fun facts. Since cover letters are intended to make a tight, persuasive case for your candidacy,  it’s a poor idea to include extraneous sentences that do not further this goal. However, some of your interests may jive well with the job at hand. You might write, “In my role at XYZ company, I was able to reduce the time spent on drafting an annual report by 15 percent. Honestly, improving workflows is just a part of my personality anywhere I go: At XYZ Charity, I created and maintain the volunteer training schedule.” In a nutshell, share fun facts about yourself in your cover letter only if they’re relevant to the role, and make sure the connection to the job is crystal clear. Sharing Fun Facts During Your Interview If you’re bored during the interview, then your interviewer likely feels similarly. That’s not a good outcome. Aim to show some personality during job interviews; sharing fun facts makes your responses memorable, and gives interviewers a full sense of you as a person. Here are some questions where sharing fun facts -  like your hobbies and interests -  can help: What are your hobbies?What are you passionate about? What is your greatest strength?  What is your greatest weakness? The idea here is to use your fun fact as a path to talking about yourself as a worker. So, for instance, if you were asked about your greatest weakness, you might start by talking about how you’ve always struggled with discipline, but training for a marathon showed you how structure and routine could help you succeed in long-term projects. Then, you want to loop your answer back around to a work situation and show again, how you’re working to increase your discipline. So go ahead: Use fun facts to provide a full picture of yourself, and share some engaging, memorable information about yourself throughout your application process, from your resume through to in-person interviews.

Job Search Sabotage Are You Taking the Process Too Personally Job Search Sabotage Are You Taking the Process Too Personally “Don’t take anything personally,” is the second agreement in “The Four Agreements,” a bestselling book by Don Miguel Ruiz. Searching for a job puts you in a place of vulnerability that can fill you with the “poison,” as Ruiz calls it, of others’ feelings, beliefs and opinions. “Nothing other people do is because of you,” he writes. “It is because of themselves.” Taking things personally in your job search can result in feelings of hurt and inadequacy when you get rejected, something goes wrong in the job interview process or you receive bad advice. “By taking things personally you set yourself up to suffer for nothing,” writes Ruiz. “When you make it a strong habit not to take anything personally, you avoid many upsets in your life.” Why Rejection Is Not Personal When you consider that many jobs receive 100 or more applications, being rejected puts you in the majority. Here are some cases in which you might take it personally as well as why you don’t need to. You apply and get no response at all (even if you think you are the perfect fit for the advertised position).  The recruiter may have been overwhelmed with qualified responses, or the hiring manager may have already had someone in mind internally, or they lost your application. The reasons are too many to know. But if you feel strongly about the position, you can take the situation in your own hands and follow up. Rejection after a phone screen or an initial interview. In addition to the reasons above, the company may have found what it thinks is the perfect candidate, or it may have put the position on hold. It may have identified a specific skill set or personality profile that would perform best in the position, and you didn’t meet the criteria. Not meeting one hiring manager’s criteria doesn’t mean that you can’t meet another’s. As you can see, rejection can be more about them than you. Rejection in the final stages of interviewing. If you’ve gone all the way to the final round of interviewing, rejection can feel very personal. You may have spent a lot of time and effort in preparing for and traveling to interviews. But it’s still not personal. Most employers will not indicate why you were rejected, and perhaps it’s better not to know. Whether it was skill, personality or some other factor, the employer thought someone else would be a better fit. Taking rejection personally will only sap your energy for the next interview. Congratulate yourself for how far you made it and move on. Interviewing Mishaps are not Personal If an interviewer seems disinterested in you, grills you on a specific topic or is unprepared, it may have nothing to do with you. Interviewers are people, too, with their own beliefs and opinions. Just like you, they can find the interview process draining. They might be stretched too thin because of the vacancy or having to take time away from normal tasks to conduct interviews. They might have been burned by a previous employee or be struggling with personal issues. If you take any odd behavior personally, you can end up feeling inadequate and uninspired. When this happens, it might be a time to check the conversations in your mind. Make Your Mind Your Friend, Not an Enemy “Even the opinions you have about yourself are not necessarily true,” Ruiz writes. “Therefore, you don’t need to take what you hear in your own mind personally. The mind has the ability to talk to itself.” If your mind is giving you messages that you are worthless, or you’ll never find a good job, or everyone hates you, know that you can change those messages with positive ones. “We have a choice whether or not to believe the voices we hear in our own minds,” writes Ruiz. Seek out friends, books, audio or Internet resources that fill you with positive messages. Criticism versus Advice If you seek help with your resume and interviewing techniques or ask for general job search advice, you subject yourself to commentary that can feel more like criticism than helpful advice. A relative who tells you to get a job in a field you’re not interested in is reflecting their own reality and not seeing yours. “When we take something personally, we make the assumption that they know what is in our world, and we try to impose our world on their world,” writes Ruiz. Trying to squish your world into someone else’s box is a recipe for unhappiness.   That person may not have as much knowledge as you or may be imposing their unrealized dreams onto you. Because of this tendency, business and career coach Wendy Nolin recommends working with trained career counselors early on in one’s career. “Friends and family may be unintentionally passing on potentially damaging suggestions,” she said in our article “Chose the Right Career at Any Age.” Advice should make you feel expansive and opened up to new possibilities, while criticism can make you feel hurt or depressed. If you make the commitment to yourself to not take criticism personally- and act on advice that is genuinely helpful- you’ll be on your way to finding a good job.
